Abstract

This study investigates the effect of performance appraisal on employee retention in Nigeria. The study specifically was aimed to analyze the effect of Performance Appraisal Feedback on Employee Job Satisfaction, evaluate the effect of Performance Appraisal on Employee Career Development, also to examine the Effect of Performance Appraisal on Employee Motivation and Engagement and to examine how performance Appraisal reduces employee turnover intention. The research employed a survey descriptive research design. A total sample size of 92  academic staff members at the Federal Polytechnic Ekowe, Bayelsa State, Nigeria, while the hypotheses was tested using Chi-square statistical tool, SPSS v23.  Data were collected using a structured questionnaire, which was divided into demographic information and questions addressing the four research objectives. Responses were analyzed using descriptive statistics, including frequency, percentage, mean, and standard deviation, with a cutoff mean of 2.50 to determine significance. The results indicated that performance appraisal feedback significantly enhances job satisfaction (mean scores ranged from 3.02 to 3.41), supports career development by identifying growth opportunities (mean scores ranged from 3.08 to 3.38), boosts motivation and engagement (mean scores ranged from 3.11 to 3.42), and reduces turnover intentions by fostering fairness and trust (mean scores ranged from 3.04 to 3.36). Based on these findings the study recommends that organizations should implement transparent and fair performance appraisal systems to build trust and confidence among employees. Thus, appraisal feedback should be constructive, timely, and tailored to address employees’ specific needs and developmental goals.

The main purpose of this study is to critically assess the effect of performance appraisal on employee retention in Nigeria.  Specifically, the study seeks;

  1. To Analyze the effect of Performance Appraisal Feedback on Employee Job Satisfaction.
  2. To Evaluate the effect of Performance Appraisal on Employee Career Development.
  3. To Examine the Effect of Performance Appraisal on Employee Motivation and Engagement.
  4. To Examine how performance Appraisal reduces employee turnover intention.
